How Can Entrepreneurial Leadership Promote Employee Knowledge Sharing:A Study Based on the Mediating Role of Challenge-Hindrance Stress

【中文摘要】员工的知识共享行为有助于增强企业创新能力，创业型领导作为创业创新背景下企业机会开发和变革创新的有效领导力，对员工知识共享产生重要的影响。基于工作要求-资源模型，从工作压力视角探究创业型领导影响员工知识共享的传导机制及边界条件。通过322位长三角地区企业员工的问卷调査，研究发现：创业型领导直接促进员工的知识共享，并通过挑战性-阻碍性压力的中介作用间接推动员工知识共享；其中，创业型领导正向预测挑战性压力、负向影响阻碍性压力，而挑战性压力与阻碍性压力分别促进和抑制员工知识共享；此外，情绪调节在挑战性-阻碍性压力与员工知识共享关系中发挥调节作用。 【Abstract】The knowledge sharing behavior of employees helps to enhance the innovation ability of enterprises. As effective leadership of enterprise opportunity development and innovation amidst entrepreneurship and innovation，entrepreneurial leadership exerts a significant impact on employee knowledge sharing. Using the job demands-resources model，this paper explores the transmission mechanism and boundary condition of entrepreneurial leadership afecting employee knowledge sharing from the perspective of job stress. Through a questionnaire survey of 322 employees in the Yangtze River Delta， it is found that entrepreneurial leadership not only directly promotes employee knowledge sharing， but also indirectly drives such behavior via the mediating role of challenge-hindrance stress. Among them，entrepreneurial leadership positively predicts challenge stress and negatively influences hindrance stress，while challenge stress promotes knowledge sharing and hindrance stress inhibits such sharing. In addition，emotion regulation plays a moderating role in the relationship between challenge-hindrance stress and employee knowledge sharing. The research conclusions expand the research on entrepreneurial leadership effectiveness and the application of the job demands-resources model，and provides inspirations for enterprises to improve organizational stress management and motivate the knowledge sharing behavior of employees.
